摘要从道德认知的理论视角出发,探讨道德推脱在辱虐管理与员工反生产行为间的中介作用,并检验领导组织化身的调节作用。基于两阶段343份匹配数据的实证研究发现：（1）辱虐管理正向影响员工的反生产行为;（2）道德推脱在辱虐管理影响员工反生产行为的过程中起着部分中介作用;（3）领导组织化身正向调节辱虐管理与道德推脱之间的关系,员工感知到的领导组织化身水平越高,辱虐管理对道德推脱的影响越强;（4）领导组织化身进一步调节道德推脱的中介作用,当领导组织化身水平较高时,道德推脱在辱虐管理与员工反生产行为之间的中介效应更显著。本研究为理解辱虐管理作用于员工反生产行为的过程和边界提供了新的视角和见解。
